Analisis Pengaruh High Performance Work Practices dalam Perspektif Komunikasi Organisasi Terhadap Turnover Intention dengan Work Engagement Sebagai Variabel Intervening (Mediasi)

Abstract


Penelitian ini bertujuan menganalisis pengaruh High Performance Work Practices (HPWP) dalam perspektif Komunikasi Organisasi terhadap turnover intention dengan work engagement sebagai variabel intervening pada karyawan PT Victoria Care Indonesia Cabang Semarang. HPWP meliputi pelatihan, pemberdayaan, dan penghargaan yang dikomunikasikan melalui penyampaian informasi yang jelas, umpan balik konstruktif, serta komunikasi dua arah yang terbuka. Penelitian menggunakan pendekatan kuantitatif dengan metode survei terhadap 100 karyawan tetap yang telah bekerja minimal satu tahun. Data dianalisis menggunakan Partial Least Squares-Structural Equation Modeling (PLS-SEM) dengan SmartPLS. Hasil penelitian menunjukkan bahwa HPWP berpengaruh negatif dan signifikan terhadap turnover intention (β = -0,323; p = 0,001), HPWP berpengaruh positif dan signifikan terhadap work engagement (β = 0,281; p = 0,004), serta work engagement berpengaruh negatif dan signifikan terhadap turnover intention (β = -0,259; p = 0,014). Namun, work engagement tidak terbukti memediasi pengaruh HPWP terhadap turnover intention (β = -0,073; p = 0,147). Temuan ini menunjukkan bahwa penerapan HPWP yang didukung komunikasi organisasi yang efektif dapat meningkatkan keterikatan kerja dan menurunkan keinginan karyawan untuk meninggalkan perusahaan.
